How to Grow a Free Newsletter

I want to treat the newsletter like it's its own little ecosystem, like nothing else happens. Since I take no money out of those other businesses, let's pretend that they don't exist. But my main thought is, how do I keep growing it and have some monetization on it so I can hire somebody to do that? And does premium even make sense? Like is that like a crappy business model?
