People achieve their maximum level of motivation when they feel ownership over their work. I want every person in my lab to feel like they are pursuing their own ideas as opposed to working on a project cooked up by me or somebody else. There are two ways you can mis-manage a trainee, one is to stand back so far in giving them independence that they flail and essentially don't benefit from mentorship. At the other extreme, you can be so overbearing and so micromanaging them that they're basically working almost like a technician would.
